Abstract The study builds a bridge between leaders, leadership behavior and authority transformation, deepens the understanding of authority transformation in the process of intergenerational succession, and provides a new explanation for the role of institutional work in authority transformation by introducing the perspective of institutional work into the process of intergenerational succession. The study finds that in order to successfully complete the intergenerational succession, the successor will gradually change the authority mode of the enterprise through the institutional work, and promote the enterprise to break away from the authority mode dominated by traditional authority and charismatic authority with the founder as the core, forming a new authority mode dominated by legal authority with the institutions as the core, so as to realize the steady expansion of the enterprise.
