The Relationships between Employees’ Goal Content and Work Outcomes: A Person-Oriented Perspective |

Abstract Based on Goal Content Theory, the present study focused on exploring that when people pursuing multiple goals simultaneously, how combinations of multiple goals forming within individuals affect their relevant outcomes. Using a person-oriented approach and two samples of employees from China (n=670 & 540), five goal profiles were found across samples in Study 1, representing low goal content, moderately low goal content, moderately high goal content, intrinsic goal and high goal content employees. Study 2 validated the profiles in Study 1, and found that intrinsic goal employees had higher level of autonomy, competence and relatedness need satisfaction, and showed superior well-being. High goal content employees showed superior radical and incremental creativity.
