基于调节焦点理论，采用两阶段问卷调查（N1=442）和情境实验（N2=439）相结合的方法，探讨了STARA意识对员工亲和型和挑战型组织公民行为的影响机制及其边界条件。研究结果表明：STARA意识能同时激活员工的防御型与促进型调节焦点；防御型焦点中介了STARA意识与亲和型组织公民行为的正向关系，促进型焦点中介了其与挑战型组织公民行为的正向关系；个体的认知需求水平正向调节STARA意识对两种调节焦点的激活效应，并进一步调节上述两条中介路径。

Drawing on regulatory focus theory, this study examines the mechanisms and boundary conditions linking STARA awareness to employees’affiliative and challenging organizational citizenship behaviors. Using data from a two-wave survey of 442 employees and a scenario-based experiment of 439 employees, the results show that STARA awareness activates both employees’ prevention and promotion foci. Prevention focus mediates the positive relationship between STARA awareness and affiliative organizational citizenship behavior, whereas promotion focus mediates the positive relationship between STARA awareness and challenging organizational citizenship behavior. Moreover, need for cognition positively moderates the effects of STARA awareness on both prevention and promotion foci, thereby further moderating the two indirect effects.
