摘要

基于针对企业高层女性领导者的两个问卷研究和一个多个案分析,对企业高层女性领导者的性别身份的特征及对下属认同的影响机制进行了研究。研究结果发现,企业高层女性领导者更多体现为双性化的性别身份;其性别身份中的女性化因子,相对于男性化因子,对下属认同的影响更为显著;双性化和女性化的高层女性领导者通过构建下属对其能力的信任和仁慈的信任而促进下属认同,而男性化的高层女性领导者则通过下属对其能力的信任和诚信的信任来影响下属认同。这意味着高层女性领导者要成为有效领导者,在充分展示能力之外,还要关注仁慈等女性化特质所发挥的敏感而重要的作用。

Abstract

Through two studies based on questionnaires and one multi-case study, the research aims to investigate the characteristics of top female leaders’ gender identity in enterprises and their influencing mechanism on subordinates’ personal identification with the leaders. The research finds that the gender identity of the top female leader is more androgynous, and the factor of femininity has a more significant impact on subordinates’ personal identification than the factor of masculinity. This research also finds that top female leaders with androgyny or femininity promote their subordinates’ personal identification by building trust in their ability and benevolence, and top female leaders with masculinity promote their subordinates’ personal identification through building trust in their ability and integrity. This means that for top female leaders to be effective, in addition to fully demonstrating their abilities, they must also pay attention to the sensitive and important role played by feminine traits such as benevolence.
