摘要

基于情绪认知评价理论,通过两阶段、多来源的问卷调查,探讨了领导对下属的喜爱对下属角色外行为的双重影响。研究结果表明:领导的喜爱能够正向影响下属的组织公民行为,负向影响下属的组织越轨行为;在下属的能力稀缺性感知和个体传统性的共同作用下,领导的喜爱既可能通过激发下属的感恩情绪进而促进其组织公民行为,也可能通过激发下属的自傲情绪进而增加其组织越轨行为。

Abstract

Drawing upon the appraisal theories of emotion and literature on liking, this study explores the dual effects of leaders’ liking for followers on followers’ extra-role behaviors. Through a two-wave, multi-source survey in a field setting, the results revealed that leaders’ liking can promote followers’ organizational citizenship behavior and negatively impact their organizational deviance; under the joint effect of the followers’ perceived rarity of competence and Chinese traditionality, leaders’ liking can either promote followers’ organizational citizenship behavior by increasing their gratitude, or facilitate their organizational deviance by evoking their hubristic pride.
