摘要
运用扎根理论研究方法,以字节跳动和京东科技两家企业为双案例研究对象,构建了一个领导感激表达对员工追随行为影响的双中介模型。研究结果发现:领导感激表达分为语言感激表达和行为感激表达两个维度,语言感激表达包括员工价值感知、心理支持和团队成果共享,行为感激表达包括衡量工作绩效、工作结果反馈和物质奖励;领导感激表达正向促进员工追随行为、领导信任和员工自我效能感;领导信任、员工自我效能感正向促进员工追随行为,且在领导感激表达与员工追随行为之间均起到中介作用。
Abstract
With ByteDance and JD Technology as the research objects, the grounded theory research method is used to build a double mediation model of leadership gratitude expression and employees’ followership behavior. The findings show that leadership gratitude expression can be divided into two dimensions: language gratitude expression and behavioral gratitude expression. Language gratitude expression includes employee value perception, psychological support, and team achievement sharing, while behavioral gratitude expression includes measuring work performance, feedback on work results, and material rewards; Leadership gratitude expression positively promotes employee following behavior, leadership trust, and employee self-efficacy; Leadership trust and employee self-efficacy positively promote employee following behavior, and both mediate the relationship between leader gratitude expression and employee following behavior.
