摘要
基于系统合理化理论,通过多时点问卷调查(研究1,325名被试)和情境实验(研究2,218名被试)收集的数据,从第三方视角探讨了旁观者观察到同事违规帮助行为对道德建言的影响机理。研究结果表明:道德愤怒和道德辩护在观察到同事违规帮助行为与道德建言之间起到双中介作用,即旁观者观察到同事违规帮助行为会抑制道德愤怒而减少道德建言;旁观者观察到同事违规帮助行为会增加道德辩护而减少道德建言。另外,人情导向型组织氛围感知在上述关系中起到正向调节作用。
Abstract
Based on system justification theory, this study explored the mechanism through which bystanders’ observed of coworkers’ deviant helping behavior influences moral voice, utilizing data gathered from multi-wave questionnaire surveys (Study 1, 325 participants) and a situational experiment (Study 2, 218 participants), and the empirical results indicated that moral outrage and moral justification play a dual-mediating role between observing coworker deviant helping behavior and moral voice, i.e., observing coworker deviant helping behavior suppress moral outrage and reduces moral voice. Observing coworker deviant helping behavior increase moral justification and decreases moral voice. In addition, the renqing-oriented organizational climate perceptions plays a positive moderating role in the above relationships.
