发展取向的绩效考核对助产士行为的影响

Impact of Development-oriented Performance Appraisal on Midwives' Behaviors

摘要: 目的 分析运用发展取向的绩效考核方法对助产士行为的影响。方法 以我科9名助产士为研究对象,其中2017年度对助产士进行评价取向的绩效考核方式,2018年度对助产士进行发展取向的绩效考核方式。比较2个年度与助产士行为相关的个人绩效考核指标,同时对比2年内与助产士相关的顺产结局。结果 与2017年度相比,2018年度助产士平均承担科室工作、平均技能考核成绩、平均微信学习平台转发文章、平均参加学术会议、平均护理服务受表扬次数均明显上升,发生护理质量缺陷项目明显下降,差异均具有统计学意义(P<0.05);同时,产后出血率、新生儿窒息率、会阴伤口愈合不良率明显下降,而分娩镇痛率明显升高,差异均具有统计学意义(P<0.05)。结论 实施发展取向的绩效考核可以有效调动助产士的工作积极性,促进助产士积极行为,对助产学科的建设明显有益。

Abstract: Objective To analyze the influence of development-oriented performance appraisal on midwives' behaviors. Methods Nine midwives in our department were selected as the research object. Their performance in 2017 was assessed by evaluation-oriented method and that in 2018 by development-oriented one. Personal performance indicators related to midwifery behavior and the outcome of midwifery-related spontaneous labor in the two years were compared. Results Compared with those in 2017, the average amount of work in the department undertaken by midwives, average skill assessment results, average academic articles re-posted in Wechat platform, average attendance of academic conferences and average times of praising for nursing service increased significantly in 2018, while the occurrence of nursing quality defects decreased apparently and the difference was statistically significant (P<0.05). Meanwhile, the rate of postpartum hemorrhage, neonatal asphyxia and poor perineal wound healing decreased obviously, while the rate of labor analgesia increased significantly (P<0.05). Conclusion Development-oriented performance appraisal can effectively arouse midwives' work enthusiasm, promote positive behaviors, and it is evidently beneficial to the construction of midwifery discipline.
