Research on the Mechanism of Organizational Property Rights Arrangement in Fostering Employee Intrapreneurship: Property Rights Theory Perspective

Abstract

Grounded in property rights theory, this study investigates the impact of organizational property rights arrangements, which consist of delegated authority and gainsharing plans, on employee intrapreneurship through 440 leader-employee paired responses collected in three stages. The results show that organizational property rights arrangements positively affect employee intrapreneurship. Employee reward expectancy exerts a partial mediating effect on the relationship between organizational property rights arrangements and employee intrapreneurship. Furthermore, the extent of trust-based governance not only strengthens the direct positive relationship between organizational property rights arrangements and employee reward expectancy, but also enhances the indirect positive relationship between organizational property rights arrangements and employee intrapreneurship through the mediating effect of employee reward expectancy.
