结合儒家“知行合一”哲学思想与动态能力“非认知”微观基础理论框架，探讨儒家文化驱动下企业动态能力涌现的过程与微观机理。研究结果发现：儒家文化对企业动态能力的驱动遵循自上而下、从道德引领到业务赋能的路径，经历“高阶非认知微观基础形成—低阶非认知微观基础形成—非认知微观基础的业务嵌入”3个阶段。此外，支撑该过程发展的机制包括：绩效反馈机制推动个体达成“知行合一”，使儒家文化“入心”；社会学习机制推动“非认知”由高阶向低阶扩散，使儒家文化“及人”；合法化机制推动默会的“非认知”向可模仿的“最佳实践”转化，使儒家文化“成事”。

Combining the Confucian philosophical idea of “unity of knowledge and action” with the theoretical framework of “non-cognitive” microfoundations of dynamic capabilities, this study employs an exploratory multi-case study method to investigate the process and micro-mechanisms of enterprise dynamic capabilities emergence driven by Confucian culture. The findings reveal: (1) The driving force of Confucian culture on enterprise dynamic capabilities follows a top-down path, transitioning from moral guidance to business empowerment, and undergoes three stages: formation of higher-order non-cognitive microfoundations, formation of lower-order non-cognitive microfoundations, business embedding of non-cognitive microfoundations; (2) Three mechanisms underpin this process: the performance feedback mechanism encourages individuals to achieve “unity of knowledge and action”, enabling Confucian culture to “take root in the mind”; the social learning mechanism facilitates the diffusion of “non-cognition” from higher-order to lower-order levels, allowing Confucian culture to “reach people”; and the legitimization mechanism transforms tacit “non-cognition” into imitable “best practices”, enabling Confucian culture to “achieve results”. This study bridges the divide between the two major schools of dynamic capability theory, reveals the black box of how Confucian culture influences dynamic capability, and enriches the theoretical achievements of dynamic capability based on China's philosophical thought.
