Abstract Based on the theory of social cognition, this study explores whether, how and when paradoxical leadership shapes employees’intrapreneurship behavior using samples from 477 employees. The main findings are as follows: paradoxical leadership has a positive impact on employees’ intrapreneurship behavior. Leader-follower value congruence mediates the above relationship. Employees’ proactive personality could strengthen the positive relationship between paradoxical leadership and employees’ intrapreneurship behavior, and regulate the indirect effect of leader-follower value congruence.
