Abstract  n view of the tension between organizational routines and new situation in the process of replication, it is pointed out that role loss is one of the key reasons leading to the replication dilemma. Distinguishing between complete replication of organizational routines based on template and drifting replication based on principle, this study analyzes double expectations of situational dependency from routine replication and role awakening. Further, 3×3 matching model of roles, situations and routine replication is built based on friend-businesspeople role theory. It is found that in the contract situation, the role of “businessman” is awakened and organizational routines accomplish complete replication in the form of template; in the non-contract situation, the role of “friend” is awakened and organizational routines accomplish drifting replication in the form of principle; in the semi-contract situation, the role of “business-friend” is awakened and organizational routines accomplish drifting replication in the form of new principle; when the situation and role can’t match, member’s role cannot be awakened, role stress comes up, and then replication of organizational routines are in a dilemma.
