Mediating Effect of Nurses' Perceived Career Benefit between Career Success and Occupational Commitment

Abstract: Objective To explore the mediating effect of nurses' perceived career benefit between career success and occupational commitment. Methods 386 nurses were enrolled in the first people's hospital of Jining in July 2018 by cluster sampling and they were surveyed by using the Nurses' Perceived Career Benefit Questionnaire (NPCBQ), Career Success Scale(CSS)and the Nurses' Occupational Commitment Scale(NOCS). Results The total score of NPCBQ was 52.07±4.03; that of CSS was 30.92±9.15 and that of NOCS was 72.82±12.84. Correlation analysis showed that there were significant positive correlations among nurses' perceived career benefit,career success and occupational commitment(r=0.539,0.585,P<0.01). Mediating effect analysis showed career success had directly positively mediating effect on occupational commitment (β=0.548,P<0.01) and perceived career benefit had directly mediating effect between career success and occupational commitment (β=0.253,P<0.01). Conclusion Nurses' perceived career benefit has significantly mediating effect between career success and occupational commitment. In the vocational education of clinical nurses, we should pay attention to the relationship and role between perceived career benefit, career success and occupational commitment. The promotion of nurses' perceived career benefit and career success is conducive to the improvement of occupational commitment.
