| Research on the Influence Mechanism of Employees’ Thriving at Work Triggering Negative Job Cognitions from the Perspective of Psychological Contract Imbalance |

Abstract Based on the theory of psychological contract imbalance and the concept of self-awareness, this study constructed and validated the mechanism of employees’ thriving at work on negative job cognitions tendencies through a 14-month questionnaire survey and empirical analysis of 412 valid samples. The results show that: thriving at work may bring about two types of psychological contract imbalances (i.e., effort-reward imbalance and challenge-skill imbalance), which lead to relative deprivation and overqualification, respectively; employees’ future work self salience in the organization negatively moderates the effects of thriving at work on relative deprivation and overqualification through two types of psychological contract imbalances.
