Abstract Based on the uncertainty-identity theory and programmatic grounded theory, this study explores the formation and impact mechanism of the identity uncertainty of flexible employees by conducting qualitative coding and analysis of 75 interview data and 180 survey data collected from both the skilled- and labor-type flexible employees. The results show that: differences exist in the various antecedents, emotional states, behavioral consequences, and boundary conditions among different types of flexible employees. Besides, identity strengthening and identity avoiding are two different paths for the mechanisms of flexible employees’ identity uncertainty, and the influence mechanism of identity uncertainty for labor-type flexible employees tends to follow the identity avoiding path, while that for skilled flexible employees tends to follow both paths.
