Abstract:Drawing on the role theory and self-categorization theory, this research introduces role conflict as mediating variable and perceived organizational support as moderating variable to investigate the relationship between collaborative boundary spanners’ perspective taking and job performance. Based on a scenario-based experiment and a time-lagged survey, the findings reveal that perspective taking exerts a positive impact on job performance through reduced role conflict. Moreover, perceived organizational support moderates the relationship between perspective taking and role conflict, as well as the indirect effect of perspective taking on job performance via role conflict. Specifically, when perceived organizational support is high, both the negative association between perspective taking and role conflict, along with the mediating role of role conflict, becomes stronger.
