Psychological Capital as a Mediator of the Relationship between Transformational Leadership and Followers’ Task Performance and Organizational Commitment

Abstract  This paper develops a model in which psychological capital mediates the relationship between transformational leadership behavior and followers’ task performance and organizational commitment. Based on a sample of 230 MBA students in China and by using structural equation modeling, this paper examines the specific relations among different dimensions of transformational leadership, followers’ task performance, organizational commitment and psychological capital. This results show that three dimensions of psychological capital, selfefficacy, hope and resilience mediate the relationship between transformational leadership and task performance; and that selfefficacy and resilience mediate the relationship between transformational leadership and organizational commitment. Implications for the theory and practice of leadership are discussed, and future research directions are offered.
