Abstract Drawing on motivational information processing theory, this study explores the multilevel mediating mechanisms and boundary conditions through which interest conflicts influence individual and team performance, from both individual and team perspectives. The results reveal that, at the individual level, interest conflicts significantly positively affect individuals’ political perception; individual performance orientation moderates the indirect effect of interest conflicts on individual performance through political perception. At the team level, interest conflicts have a significant positive effect on the team political climate, which in turn reduces team performance; team performance-oriented climate moderates the mediating role of team political climate in the relationship between interest conflicts and team performance.
