Abstract  Based on the conservation of resource theory, taking 33 small and medium-sized enterprises (SMEs) as case samples, this study uses fuzzy set qualitative comparative analysis (fsQCA) to explore the mechanism of the configuration effect of seven protective resources at the individual, team, organizational and environmental levels on the improvement of organizational resilience under the impact of COVID-19. The results show that:①managerial resilience is a necessary condition affecting SMEs’ organizational resilience improvement.②The different combinations of antecedent factors form four equivalent paths for SMEs’ organizational resilience improvement, which are further categorized into two types of improvement paths: “internal-external type” and “internal type”. Among them, the “internal-external type” plays a more important role in the resilience improvement of SMEs. ③There is an alternative relationship between the different combination of individual, team, organizational and external environment resources in the “internal-external type”.
