Influencing Mechanism of Superordinate’s Performance Appraisal Politics on Subordinates’Creative Behavior: Based on Social Comparison and Social Exchange Perspectives |

Abstract Based on social comparison theory and social exchange theory, this study constructs two mechanisms which mediate the effect of superordinates’ performance appraisal politics on subordinates’ creative behavior, and discusses complementary relationship and alternative relationship between two different mechanisms. By analyzing 377 samples, the results show that: (1) In social comparison mechanism, perceived interactional justice mediates the effect of superordinates’ performance appraisal politics on subordinates’ creative behavior, while in social exchange mechanism, perceived organizational support mediates this effect; (2) The relationship between social comparison mechanism and social exchange mechanism is complementary. Perceived interactional justice and perceived organizational support sequentially mediate the effect of superordinates’ performance appraisal politics on subordinates’ creative behavior, which shows that the effect of superordinates’ performance appraisal politics on subordinates’ creative behavior is realized by social comparison process stimulating social exchange process.
