The Effect of Cognitive Crafting on Job Engagement: A Chain-Mediation Model

Abstract  

Using resource conservation theory, we discussed the linkages among cognitive crafting, relationship crafting and task crafting. In addition, we integrated self-determination theory to investigate how different job crafting affected employee’s job engagement. We collected data among a heterogeneous group of employees (N=307) and examined the mediated roles of relationship crafting, task crafting between cognitive crafting and job engagement. Results showed that: Cognitive crafting was positively related to relationship crafting, task crafting and job engagement. Cognitive crafting influenced task crafting through the partial mediation of relationship crafting; Task relationship was positively related to job engagement and played a completely mediated role in relationship crafting-job engagement relationship. People who performed cognitive crafting were likely to craft their relationship, resulting in task crafting and finally leading to the improved job engagement.
