Abstract In the context of multi-site practice, based on the self-determination theory, this study conducted a three-phase follow-up survey among 328 doctors from 52 hospitals, exploring the impact of boundaryless career support on career development satisfaction and role performance, as well as the mediating role of employees’ work motivation (identified regulation and external regulation) between boundaryless career support and work outcomes. The results show that boundaryless career support has a direct positive effect on employees’ career development satisfaction and role performance, achieving a certain degree of “public-private balance”. Identified regulation can promote career development satisfaction and role performance, but its mediating effect between boundaryless career support and work outcomes is not significant. External regulation can promote role performance. External regulation plays a mediating role between boundaryless career support and role performance.
