Abstract Grounded in labor theory of value, exchange theory, and the resource-based view, this study takes “human capital elasticity” and “HRM value calibration” as core variables to explore the activation mechanisms that focus on unlocking employee potential and enhancing organizational competitive advantage in the context of AI-based Human Resource Management (AIHRM). It proposes that the AIHRM system encompasses three-dimensional characteristics: dynamism, balance, and integration. It demonstrates the mechanism through which AIHRM, via this “dynamism—balance—integration” three-dimensional pathway, activates employee potential and enhances organizational competitive advantage, and explores the moderating influence of environmental volatility. This study contributes to the emerging scholarship on AIHRM by offering a conceptual basis for designing adaptive, value-generative HRM systems. It also offers practical implications for enterprises to achieve human-machine collaboration and improve talent value during the digital transformation process.
