Research on the Forced Compliance Mechanism of Unethical Pro-Organizational Behavior “Top-down” Transmission |

Abstract From the perspective of self-protection theory, using 256 pairs of leader-subordinate paired data collected by multi-time and multi-source research design, this study explored the forced compliance mechanism and boundary conditions of the “top-down” transmission of unethical pro-organizational behaviors(UPB) from leaders to subordinates. The results showed that:
① there was a significantly positive correlation between subordinate’s UPB and Leader’s UPB, that is, subordinates followed leaders to show similar UPB in organization. ② Controlling social learning and social identity mechanism, self-protection motivation partially mediated the influence of leaders’ UPB on subordinate’s UPB. ③ Authoritarian leadership in Chinese enterprises played a moderating role in the process of “top-down” contagion of UPB. The higher the level of authoritative leadership, the stronger the influence of leaders’ UPB on subordinate’s UPB by the way of self-protection motivation.
