Abstract Based on social learning theory, this study investigated the weakening effect of self-sacrificial leadership on the destructive conflict(relationship conflict, process conflict). Based on the data of 381 team members in the 86 teams of 23 companies, the results showed that self-sacrificial leadership has a weakening effect on the destructive conflict. Moreover, leader–follower values congruence mediated the weakening effect of self-sacrificial leadership on the destructive conflict. The leader ability plays a moderate role. When the leader has stronger ability, the mediation effect of leader–follower values congruence and the weakening effect of self-sacrificial leadership on team destructive conflict are significant; otherwise, not significant.
