Abstract:Based on 414 valid questionnaires from 96 manufacturing enterprises, this study empirically investigates how perceived overqualification of new generation employees affects their safety performance by using the structural equation model. The reasons for the low safety performance of new generation employees from perceived overqualification perspective are interpreted via the resource conservation theory.And organizational cynicism and mental wandering are used as mediatorsto analyze its internal mechanism. The results show that the perceived overqualification of new generation employees has a significant negative impact on safety performance. Organizational cynicism and mental wandering can partly explain the impact mechanism of the perceived overqualification of new generation employees on safety performance, and the two variables have the chain mediating effect.
